The effect of organizational maturity on the quality of work life with the mediating role of productivity of elementary school teachers in Gonbad Kavous city

Abstract
Background and Objective: Organizational maturity is the ability to sustain or develop long-term performance, resulting in the continued satisfaction of organizational stakeholders over time. Therefore, the main objective of this study is to examine the impact of organizational maturity on the quality of work life, with the mediating role of productivity among primary school teachers in Gonbad Kavous County.

Methodology: This research is applied in purpose and descriptive-survey in method. The statistical population consists of 554 primary school teachers in Gonbad Kavous County. Based on Cochran's formula, 234 individuals were selected as the statistical sample using stratified random sampling by gender. Data collection was conducted using three questionnaires: Afshar’s (2015) Organizational Maturity Questionnaire with 33 items, Walton’s (1973) Quality of Work Life Questionnaire with 27 items, and Hersey and Goldsmith’s (1980) Productivity Questionnaire with 26 items. The face and content validity of the instruments were confirmed by experts, and their reliability was calculated using Cronbach’s alpha coefficient: 0.93 for organizational maturity, 0.85 for quality of work life, and 0.94 for productivity. Structural equation modeling (SEM) was used for data analysis.

Findings: Organizational maturity had a positive and significant impact on quality of work life (standard coefficient = 0.57). Organizational maturity also had a positive and significant impact on productivity (standard coefficient = 0.44), and productivity had a positive and significant impact on quality of work life (standard coefficient = 0.38).

Conclusion: In line with the research objective, the results indicated that organizational maturity positively and significantly affects the quality of work life, with productivity mediating this relationship among primary school teachers in Gonbad Kavous County. Therefore, these findings can assist educational administrators and policymakers in designing effective programs for organizational development and improving teachers' working conditions.
